China

For so long Mainland China has been the envy of the world for its manufacturing capabilities, combining high quality with low-cost production, making it the main protagonist in global economic growth.

While its achievements cannot be underestimated, there is evidence that Mainland China is becoming a victim of its own success, and as local living costs have risen, labour costs have followed. Now, as other nations grow in prominence thanks to their ability to imitate the low-wage model, Mainland China is finding new ways to maintain its reputation as the go-to nation for manufacturing.

“Mainland China can no longer compete on price,” says Simon Lance, Managing Director of Hays for Greater China. “All those labour intensive industries will be moving to countries such as Cambodia and Vietnam. As we face a world of more automation, the innovation Mainland China can bring will be key.”

The current solution to keepmanufacturingindustry developingfastis coupling high quality production with value-added services. If this transformation can be illustrated by one industry alone, it is in robotics.

As well as robotics production Mainland China is, according tothereport China Manufacturing Industry Employment Outlook by Hays, the global number one purchasing power. Back in the beginning of 2016, the Boston Consulting Group (BCG) predicted that global spending on robotics would reach $67 billion by the year 2025. This June, thanks to rapacious consumer demand, they have re-evaluated this figure in its paperGaining Robotics Advantage, raising it to $87 billion.

That the2017 World Robot Conferencewas held in Beijing is particularly apt. Mainland China is the world leader in robotic advancement with 30 to 35 per cent of the world’s robots developed here, bringing in an expected $4 billion from the sale of 110,000 units in 2017 alone. If the BCG’s predictions are correct, this figure is set to rise dramatically in the years to come.

Chinese companies in the manufacturing & operations sector are seeking outindividuals who have the potential to thrive in this new value-added market, and are able to create, develop or find new life-cycle market value for innovative new products, and this atmosphere of competition is expected to continue in the year to come. Though demand for candidates with these critical skills has been prevalent since the last quarter of 2016, due to the speed at which the market has grown, companies are finding difficulties in locating sufficiently able candidates, as there is a significant talent shortfall in this area.

To solve this problem, one way companies are attempting to rectify this deficiency is through training, relocating senior R&D or innovation staff from headquarters and using their knowledge and expertise to bring staff in local areas up to the levels required. Some organisations are using more aggressive strategies, including hiring en masse from the top universities with the intention of transferring new recruits with the greatest potential to their company headquarters for a year or two, before returning them to local R&D hubs fully trained. One other approach, as noted by Professor Christensen, sees some companies setting up R&D training laboratories in the US in an attempt to alleviate the cultural and language barriers that can form restrictive barriers to innovation.

Another chief tactic is the headhunting of proven, experienced candidates, with offers of 20, 25 or – in some cases – 50 per cent salary increases plus stock options being offered to the most sought after R&D specialists. Yet, with most companies becoming increasingly concerned with employee retention, even this is hindered by the practice of contractual non-competition clauses.

In the coming year, a climate of change is inescapable for manufacturing and operations in Mainland China, but all the evidence points to the fact that the industry, with government assistance, is well prepared for it.So the key task ahead for companies wishing to take the lead in this new Mainland China musthave recruitment and training of R&D innovation specialists who can strike forward into the new world of Industry 4.0.For those who are specialists in this field, this can be a rewarding time, both in terms of career progression and salary.
